Books are so familiar with, opened the book and it is so common fonts, but contains the new knowledge, for us to explore.

Book is also with the friends I grew up, of course, it also grew up in day by day, a grow up will have new knowledge, and I will learn it.

书是那么的熟悉，翻开书又是那么常见的字体，但却包含着全新的知识，都要我们去探索。

书是打开心灵的钥匙，不管遇到什么挫折和困难，它都会教导我们该怎样去做，解决好每一件事，并提高我们的勇气。

当然，书也是陪伴我长大的朋友，其实它也在一天天长大，一长大就有了新的知识，而我却要学习它的知识。

我们可以把学习当做一个有意义， 有兴趣， 有危险， 有刺激的探险旅程，观察好每一处，每一处带来的困难，坚持不懈，勇往直前的探下去，不管有多么困难和危险，走到最后，就是胜利者，顺利获得了快乐，快乐获得了兴趣，有了兴趣就自然想继续探索，获得信心，信心激发你前进。

在书里，隐藏着深奥的知识，让你充满好奇的去认识，去领悟，满足你的好奇心，因此你会发现更多的秘密，不断探究，不断思考，不断深索，不断增长知识，不断发觉，不断让信心增强，到最后……

今天我看了一部电影名字叫《背着爸爸上学》，我深受感触，跟石娃相比我的生活条件和学习条件都比石娃好多了，他在那么艰苦的环境下学习的那么好，他每天回来做完作业还要照护他瘫痪的父亲，还要干农活。最后他的化学在全国获得了一个奖，我非常敬佩他。

石娃的成功告诉我们，他的成果是靠努力得来的，不是来自偶然。爱迪生说过天才是有百分之一的聪明，和百分之九十九的汗水合成的。我们要学会跌倒了又站起来，不能受点挫折就不敢往前面走，我们一定要受很多大风大浪，跌倒了又站起来这才是强者的作风，经过很多次的跌倒，才可以走向成功。

有一次我看了一篇文章名字忘了，有3个人去爬山，第一个人看见了山那么高肯定爬不上去所以他放弃了，第2个人爬到半山腰说：还有那么远肯定爬不上去，也放弃了，可是第3个人一直很坚定，他很努力的爬，终于爬到了山上。有一次3个人在一起聊天，聊那次爬山的时候，第1个人说我很聪明我在山下面看山那么高很定爬不上去的，第2个人说我也很聪明，我爬到半山腰就不爬了。第3个人说但是你们看不到山上的美景了。这个故事说明，努力的人才会有好的结果。

对于我们来说我们要报答父母的养育之恩好好学习，将来要报答父母，为国增光。

我将记录下来我所读书的精华和自己的心得。这样可以促使自己认真读书，并能从中有所收获。虽然这样做会花费一些时间，但我想这是值得的。

本周读的书是：笑着离开惠普，高建华 著，商务印书馆，2006年2月，第一版。

该书共分10个部分，

第一部分讲述到他是如何进入惠普和惠普的招聘流程。记录如下：

一、岗位需求的提出：用人部门提出，得到上级业务部门批准后开始招人。

1) 岗位描述：若人力资源框架中有，则使用原有的;若没有，则准备岗位描述，确定岗位级别。人力资源部将该岗位添加到人力资源框架中。

2) 填写招聘申请书：人力资源部收到申请书后，开始招聘，从内部资料库、猎头、公开招聘方式选择人。

二、如何招聘：

1) 对介绍进来人员，只有一个优待条件：同等条件，优先录取。

2) 用人部门经理担任招聘组长，同级别两个相关部门经理担任面试小组成员。

3) 对人员的考核分硬指标和软指标。人力资源部是作为服务部门，替用人部门把关，用人部门决定要什么样的人。人力资源部有权力否决一个不符合硬性指标的人，但不能要求录用谁。

4) 面试问题设计要科学。不要问那些标准化的问题，而更多的问那些应聘者曾经经历过、做过的事情，从中了解应聘者。

其他精彩摘录：

1) 一个人说自己没有时间，是因为他不重视某件事情，当他不重视或者不愿意做某件事情的时候，就会找各种各样的借口去推托;而当他重视某件事情的时候，他的时间自然就安排出来了。

2) 一件产品值钱与否，不取决于它的绝对价值，而是看供求关系。物以稀为贵。

3) 如果你要说服一个人，要站在对方的角度去说服他，而不是站在你的利益方去说服他。只有当他觉得某种做法对他有利，他才能够心甘情愿地去做。

第二部分 主要内容：如何做一个管理者和绩效考核体系

做管理者必须遵循的原则：

1) 管人比管事更重要，管理者需要拿出足够的时间去管人;

2) 作为一个管理者，要把员工当作自己的内部客户，树立“没有满意的员工，就没有满意的客户”的意识;

3) 学会站在公司的立场上看问题，不要总盯着自己部门的小利益。

我们说一个人品质好坏、水平高低，不能由自己来评价，而是要靠别人来判断，这样得出的结论才是真实的、客观的。有一句话“Perception is truth(别人怎么看你才是真实的)”。

对员工的工作，不能只看结果，过程也同样需要关注。否则，员工有可能就会为了目的而违背公司的职业规范。

绩效考核体系：

1)每一个员工都有一份非常清晰的岗位职责书(根据岗位描述制定)。该职责书将告诉 员工，下一年的主要职责是什么，衡量的标准是什么。

2)采取360°的考核体系，即考核的人员：他的部门领导、同部门同事、下属、相关部门的人员。

3)管理者要按时(每6个月)完成员工的绩效评估报告(Performance evaluation)，涉及到员工的工作技能、工作态度、工作质量、团队合作、员工办公环境的整洁、安全、卫生。考评必须用实际的例子来证明，而不能含糊其词。

4)被考评员工阅读评估报告并填写个人意见，主管领导也要认真阅读该报告。若评估报告撰写者和被考评人不能达成一直，则启动越级申诉程序。

5)业绩评估表的有一栏为个人发展计划，由员工提出，得到上司认同后写进去。公司若不能把公司利益与个人利益挂钩，而一味要求员工奉献，这是不现实的，甚至是违背人性的。个人发展计划是公司帮助员工实现其理想和计划的一部分。

6)在提拔一个人之前，都要做一个360°的评估调查。

绩效考核与工资调整：

这部分虽然作者写了，但恕我驽钝，不知道如何在实际中运用。从我现在的工作环境所有的绩效考核与工资定级，我觉得这个真的很难做。还望业内人士多多指点。

在第三部分，作者讲到了领导艺术与人才培养。

1、“管理者是教练而不是老板”。作为一个管理者，不能还是习惯于什么事情都身体力行，而要充分发挥属下的能力，培养属下的能力。要去造钟，而不是报时。管理者同时还必须是一个好老师，要能够做到毫无保留地与别人分享你的知识。

2、管理者必须以身作则。

3、管理者要成为“立地顶天”的人，当公司有困难的时候，不能让基层员工来承担责任，而是由各级管理者来承担责任，管理者要成为公司内部压力和困难的缓冲器。

4、管理者的才能体现在花小钱办大事。一个优秀的管理者，就是要在不增加人力，不增加额外资金的情况下，把一项艰巨的工作完成好。

5、任务布置采取“拍卖会”的形式而不是布置的形式，并且做到两点：让员工知道这个任务有多么重要，让他知道做这件事情他能从中学到什么。

6、一个好的领导者必须善于倾听。管理者的“耳朵”比“嘴巴”更重要。善于倾听可以避免“想当然”地做出判断，下结论。

7、管理者应该是“职业演员”，而不是“本色演员”，必须掌握好各种“规定动作”，懂得按游戏规则出派，不要“摸着石头过河”。

8、学会开会是一个领导者得必修课。领导者在会议上应当扮演一个聆听者、观察者的角色。在各种会议中，级别最高的领导要耐得住寂寞，最后一个发言，这样才能听到真话，否则更多的是听到奉承和假话。领导者过早地发言，这种情况下，其他人就不能畅所欲言了。这种情况下企业的组织智商就等于老板地个体智商，如果老板感觉好，判断正确，企业就健康发展;如果老板一时糊涂，企业就很容易犯错误，甚至“翻船”。

在企业的决策层开会时，不能以保留意见为结局，在会上可以畅所欲言，一旦形成决策，就必须无条件地执行。

开会不能议而不决。所有的工作任务都必须按照统一的格式定下来，然后分派下去，明确谁来负责执行某项任务、什么时候完成、评估人是谁、评估标准是什么，然后在会后一天之内把会议记录整理出来发给与会的所有人员。下次开会，第一项任务就是检查上次会议各项任务的完成情况。

在第四部分主要是讲如何对待员工的离职。

1、一个人想跳槽的时候一定要明确自己想要什么?在新的工作岗位上能否得到自己最想要的东西。

2、每个人都是主观为自己，客观为别人，所以企业不应当要求员工为了公司的利益而牺牲个人的利益，必须找到这两者的结合点，员工离职不是背叛。

3、人才是一个相对的概念，在一个企业不合格地员工换个地方就可能是优秀员工。所以企业可以辞退一个人，但是不能否定一个人。

4、任何公司的经营肯定有周期性，有潮起有潮落的时候，公司经营不好的时候只能采取一些迫不得已的措施。如果裁员是不可避免，公司至少可以采取一些比较人性化的方式，让员工觉得受到尊重。

5、慎重实施末位淘汰制。末位淘汰不能过于频繁，要间隔相当长的时期(大多数跨国公司3-5年才做一次)。过于频繁的末位淘汰会使每个人都有严重的危机感，导致员工不安其位，人人自危。

1、假定人性善。要相信每一个员工都有把工作做好的愿望。只要公司给他们提供一个合适的舞台和环境，他们就会全力以赴。假定人性善，不能停留在口头上，而要具体落实在每一个细节上。每个人都有善的一面，也有恶的一面，关键是如何启发员工的善心，让他们变得越来越善，这就需要营造一个环境。

2、惠普将财权、用人权下放到部门经理。这种方式惠普做有它的想法，但是否真的具有可行，或者说由此而带来的一些问题，惠普是否找到了解决方法。比如，惠普内部流行的说法就是惠普有很多的“老板”，员工对“老板”都得惟命是从，通过前些日子一位惠普辞职员工致中国惠普总裁孙振耀的信也可管中窥豹。

3、各项规章制度不是为了让管理者方便，而是为了公司的健康发展，不能因为极少数员工的不当行为而采取“一刀切”的方式让好人跟着受累。

4、不管做什么事情，先确定目标(为什么要做这件事情)，再确定原则(按照什么原则去做)，再确定方法(具体如何实施)。

5、公司应当为员工提供一个高标准的工作环境。要鼓励员工间的友好相处，鼓励员工开展各项业余活动，创造一个宽松、和谐的环境。

6、没有满意的员工，就没有满意的顾客。如果员工对公司不满意，就不能指望员工发自内心地替客户着想，而为客户着想恰恰是为了公司的长远利益着想。

员工满意度调查是衡量管理者水平的一项重要指标，也是监督管理者的一个手段。

7、用动力式管理代替压力式管理。用引导的方式去激发员工做好工作的热情比用压力和威胁要高明得多，让员工为了自己的利益而努力工作才是上策。

8、关键时候更能看出企业关心的是什么，在乎什么，所谓危难之中显真情就是这个道理，是否把员工利益和客户利益放在首位，对管理者来说是个考验。

这部分讲如何设置合理的薪酬和为员工提供专业的培训。

1、有舍才有得，为了自己的长远发展，有时候需要后退一步，就像投资一样，要考虑长期回报，而不能总看眼前利益。

2、薪酬设计的基本原则。人才流动是正常的现象，要想留住优秀的员工，一方面要关心他们的成长，给他们创造一个心情舒畅的工作环境，另一方面也必须提供有竞争力的待遇。企业要正视“利益驱动”，因为人力资源是必须用钱去“买”的，只有出价合理时卖方才会接受，双方才会成交。

惠普薪酬管理的三个原则：1)提供行业领先的薪酬，但不是最高。2)薪酬设计的不可替代性原则：一个岗位的不可替代性越强，公司为此岗位的职员支付的薪酬就越高。3)薪酬设计的决策风险原则：依据岗位决策风险的大小定薪酬。若某岗位的员工一旦决策失误，会给公司造成很大损失，则该岗位的薪酬越高。

3、薪酬设计要考虑到短期、中期、长期相结合，用短期的高薪吸引来的人大多时惟利是图、急功近利的人。

4、薪酬采取不透明的管理方式，任何向他人透露自己薪酬的职工都将会被开除。在原则问题上是没有回旋余地的，只要是制度就必须严格执行。

5、员工培训是投资而不是成本。培训员工是公司的义务，是对员工负责的表现，也是赢得员工忠诚的重要手段。如果一个企业只知道使唤员工，而令员工感到只有付出，没有进步的时候，员工只要能找到更好的机会就会离开，而没有任何忠诚度。

6、员工培训体系。惠普的员工培训体系大致分成三个层面：

1)人力资源部主导，包括新员工培训、新经理培训、老经理培训、公共培训五大类;

2)各业务部门主导，分技术培训和业务培训两种。

3)由公司高管主导的针对高层管理人员的培训，比如：总经理训练营、职能经理学校、加速成长计划(Accelerate Development Program,ADP)，这些培训侧重为公司培养高级人才。

7、新员工的引见。在惠普公司，新员工一来，直接上司都会带着他们去“拜码头”，即领着他去其他部门拜访，以便于新员工尽快熟悉这里的工作环境，认识将来与之打交道的人员。

让员工理解战略与执行的关系。

1、一个人的价值是相对的，而不是绝对的，是由工作环境所决定的。

2、绝大多数中国企业今天缺少的不是“执行力”，而是没有发展战略。没有战略，谈不上战术与执行。战略不是公司老总一个人的事情，要想让战略得以实施，就必须让各级管理者理解公司的战略。

3、战略规划需要有标准化的工具。各级管理者做战略规划时，必须有标准化的流程和工具，不能八仙过海，各显神通，否则沟通成本和管理成本都很高。在一个企业中，进行战略规划的人，必须是企业的精英和专家，是真正的专业人士，是那些把事情研究得比较透的人。

在惠普公司，有一套标准的“十步规划法”：

1)企业的宗旨与价值定位。我们为什么存在?我们给客户带来了什么价值?

2)5年目标。我们在未来3-5年的目标是什么?实现这些目标的成功要素有哪些?

3)用户。市场上存在什么的机会?我们的目标市场是哪些?最终用户和销售渠道的需求是什么?

4)竞争。在我们所选定的目标市场上，现在和将来谁是我们的竞争对手?竞争对手的战略是什么?我们在什么方面与对手竞争?

5)理想的解决方案。我们的用户希望达成什么目标?帮助用户达成目标的理想解决方案是什么?

6)开发与实施计划。根据理想的解决方案，我们的战略选择是什么?我们如何保证战略得以实施?我们需要谁的帮助?

7)财务分析。对我们来说投资回报如何?是否值得去做?

8)潜在的外部问题分析。有哪些因素会影响我们达成目标?哪些问题的出现的可能性比较大?我们的应急计划是什么?

9)制约因素。有哪些关键的制约因素会影响我们向用户提供理想的解决方案?我们如何解决这些问题?

10)第一年实施计划。为了实现长远目标，第一年从哪里入手?要启动哪些项目?哪些是关键计划?为了实现长远的目标，我们关注的业务基础数据是哪几个?如何衡量我们的业绩?

要想出类拔萃，必须与众不同。

4、处理问题的优先级别：第一：重要而且紧急;第二：重要但是不紧急;第三：不重要但是紧急;第四：不重要不紧急。第二和第三的顺序，这是一个原则性的问题，值得思考。

5、做战略规划不要“摸着石头过河”。其实不仅是做战略规划，做任何事情都如此。既然别人已经有一套成熟的东西在那，为什么不采用“拿来主义”，何必非要“摸着石头过河”?

6、战略规划能否得到完美地执行，取决于第一年实施计划地分解是否具体，即能否把计划分解成一个一个具体的动作。

I’d never given much thought to how I would die. But dying in the place of someone I love seems like a good way to go. ” When reading such moving words, I am completely absorbed in this splendid novel --- Twilight. The person who had said such moving words was a 17-year-old girl --- Bella, who was a high school student. After reading the whole novel, what impresses me most is not the mysterious vampires family, but the kindhearted and brave girl --- Bella. Bella was a 17-year-old girl who has experienced her parents’ divorce. In order not to be an obstacle to her mother’s happiness with her stepfather, Bella firmly chose to move into a new city --- Forks to live with her father. Even though she knew that what was waiting for her was the new and strange circumstance, Bella still decided to face all of them fearlessly, which makes me know that Bella is a really thoughtful and considerate girl.

As a matter of fact, Bella was just an ordinary human girl who would grow old as time went by and die one day, but Edward was an immortal vampire who had an exceptional and unique strength of reading people’s minds. Actually, some people may wonder why Edward would fall in love with such a delicate human girl, while others may hold a doubtful attitude towards their love story. However, to my mind, I strongly believe that Bella and Edward can lead a happy life. About one thing I am absolutely positive, they can lead a happy life and they needs to confront with various of hardships and setbacks. But why am I so positive about their love story? Let me have an analysis!

Bella is a kindhearted and independent girl who never goes with tide. She always sticks to her own way of doing everything. On her first day to school, Edward came across with Bella, and at that moment Edward could not move his eyes on Bella at his first sight on her. I clearly know that it was Bella’s unique and special character that drew Edward’s attention. In Edward’s mind, Bella was a natural girl with a kind heart. After several days’ struggle, Edward could not prevent himself from caring about her and loving her though he knew perfectly well that it would be a fateful and deadly thing for a vampire to fall in love with a human girl. From this, it can be seemed that what a charismatic and glamorous girl Bella was.

When Edward said to Bella, “I don’t have the strength to stay away from you forever.” I know, Edward had already been loving Bella deeply.

When Bella answered “I’ll be with you forever, Edward.” I can realize their love has already been surpassed human in human’s innermost feelings.

When Edward said, “You don’t know how long I’ve waited for you, Bella” I know, Bella is the most suitable one for him, only with Bella can Edward gains the real happiness.

When Edward swore, “You’re my life now, Bella.” I think all the lovers will be overwhelmed by such impressive words at that moment, as well as I. I know, from then on, Edward would move heaven and earth to protect Bella. There is no doubt that Bella is happy when being with Edward.

To be honest, Twilight is the best romance novel that I’ve ever read. There is no much flourish in it, but there are lots of touching and thrilling plots between Edward and Bella. I still remember every time Bella was in danger, Edward could helped her out in time, which made Bella feel so grateful and become interested in him gradually.

There was a time when Bella was on her way home from a bookstore alone, suddenly a gang of ruffians molested her, Bella felt helpless and hopeless. Fortunately, Edward appeared as a hero and rescued the beauty, Bella. At that moment, I couldn’t help praising, that Edward was such a thoughtful gentleman who cares about the person he loves at any time. No wonder Bella would love him.

Then when Edward told Bella he had a super strength that he could read every person’s mind except Bella’s one. When Im free or in trouble, I always take out a book and read quietly. In no time, Ive put my heart into it so that Ill forget all the troubles. Its in this way that Ive formed the habit of reading in any time.
